Hasil analisis laluan menunjukkan bahawa keinginan berhenti kerja dipengaruhi secara langsung oleh kepuasan kerja, komitmen organisasi dan kesamaran peranan dan dipengaruhi secara tidak langsung oleh konflik bekerja, tempoh perkhidmatan dan lokus kawalan.,Despite the shortage of nurses in nursing world in Indonesia, many of them are planning to leave their profession. Based on previous studies, job satisfaction and organizational commitment contribute to the prevalence of turnover intention. This study examine and identify the relationship and association between turnover and its contributing factors, e.g. job satisfaction and organizational commitment, and also factors contributing to job satisfaction and organizational commitment itself among nurses. Second, is to produce a best fit model to predict the turnover intention based on the influence and interaction effect among independent variables through pathway analysis results. This cross sectional study is conducted among 222 nurses in 3 hospitals in Java and Sumatera. One set of questionnaire is designed and developed containing demographical data, Locus Control Questionnaire (RLCQ), Role Conflict Scale (RCS), Role Ambiguity Scale (RAS), Minnesota Satisfaction Questionnaire (MSQ, Organization Commitment Questionnaire (OCQ) and Propensity to Leave Index (PLI). Analyses used in the study are chi square, student t-test, ANOVA, multiple linear regression analysis and path analysis. Results showed that job satisfaction is influenced by tenure, locus of control, role conflict and role ambiguity. Organizational commitment is influenced by tenure, locus of control and job satisfaction. Turnover intention is influenced by job satisfaction and organizational commitment. Path analysis indicate direct effect and interaction between job satisfaction, organizational commitment, role ambiguity and turnover intention. It is also shows indirect effect between turnover intention and role conflict, tenure and locus of control.,PhD
